Determinants of top management’s capability to identify core employees

Resumen

A pesar del creciente interés académico, el proceso de formulación de la gestión de recursos humanos aún no está claro. Sobre la base de la literatura sobre capital humano y gestión del talento, este estudio investiga cómo los equipos de alta dirección identifican los recursos humanos críticos. El modelo propuesto explora cómo la capacidad de los equipos de alta dirección para identificar a los empleados principales está condicionada por dos atributos de capital humano de sus miembros (habilidades cognitivas y orientación al valor). El análisis empírico desarrollado confirma la influencia del capital humano. Sin embargo, los resultados solo apoyan parcialmente nuestras hipótesis, mostrando que la identificación de recursos humanos críticos es más compleja de lo que se supone teóricamente. La estimación del modelo propuesto muestra que, para desarrollar eficientemente este proceso, Los equipos de alta dirección requieren la combinación de habilidades racionales y creativas, así como una orientación colectivista. Las implicaciones de esta conclusión tanto para académicos como para profesionales se discuten en el documento, así como las limitaciones del estudio.
